trabalho na área das ciências organizacionais, existem algumas temáticas
pertencentes a este domínio que não foram ainda alvo de atenção científica
significativa. É o caso do estudo do fenómeno do coaching de equipas,
oferecido pelo líder e pelos pares, e das suas repercussões ao nível das
emoções, conflitos e eficácia grupais. É no sentido de colmatar esta lacuna
que surge a presente investigação.
Neste estudo empírico foram analisadas 75 equipas pertencentes a
22 organizações do norte e centro de Portugal, com recurso às seguintes
escalas: Team Diagnostic Survey (Wageman, Hackman & Lehman, 2005),
Escala de Avaliação do Conflito Intragrupal (Dimas, Lourenço & Miguez,
2005), Portuguese Job Related Affective Well-Being Scale (Ramalho,
Monteiro, Lourenço & Figueiredo, 2008), Escala de Satisfação Grupal
(Dimas, 2007), e Escala de Avaliação do Desempenho Grupal (Dimas,
2007).
Os resultados obtidos revelaram a existência de uma relação
positiva entre o coaching oferecido pelo líder e o coaching oferecido pelos
pares. Verificou-se também a presença de uma influência positiva do
coaching do líder, assim como do coaching dos pares, sobre as emoções
positivas e a satisfação dos membros das equipas de trabalho. Por outro
lado, observou-se uma influência negativa destas duas formas de coaching
sobre as emoções negativas e os conflitos. No que diz respeito ao
desempenho não foi encontrada uma relação significativa com o coaching. Despite the growing interest in study groups/work teams in the field of organizational sciences, there are some themes under this domain that have not yet been the subject of significant scientific attention. That is the case of studying the phenomenon of coaching teams, by leaders and peers, and their repercussions in terms of emotions, conflicts and effectiveness. It is with the intention to fill this gap that appears the present investigation. In this empirical study 75 teams of 22 organizations situated in the north and center of Portugal were analised, using the following scales: Team Diagnostic Survey (Wageman, Hackman & Lehman, 2005), Escala de Avaliação do Conflito Intragrupal (Dimas, Lourenço & Miguez, 2005), Portuguese Job Related Affective Well-Being Scale (Ramalho, Monteiro, Lourenço & Figueiredo, 2008), Escala de Satisfação Grupal (Dimas, 2007), and Escala de Avaliação do Desempenho Grupal (Dimas, 2007). The results revealed the existence of a positive relationship between the coaching offered by the leader and the coaching offered by the peers. It was also found a positive influence of the coaching offered by the leader, as well as by the peers, on positive emotions and on the team member’s satisfaction. On the other hand, it was found a negative influence of these two forms of coaching on negative emotions and conflict. No significant relationship was found between coaching and performance. |
