Labor, cuja tradução para português se aproxima da noção de regulação ou
gestão de emoções profissionais/em contexto de trabalho. A partir do
momento que as organizações se começaram a preocupar mais com a
satisfação dos seus clientes e com o impacto do comportamento dos seus
colaboradores nos resultados organizacionais (e.g., performance) e
individuais (e.g., qualidade de vida e bem-estar dos trabalhadores), assistiuse
a um crescimento notório do interesse por esta área de investigação que
tem vindo a atrair diversos investigadores oriundos de vários domínios da
ciência, nomeadamente, da Psicologia do Trabalho e das Organizações e da
Sociologia. O presente estudo, efectuado junto de 199 professores do 3ºciclo
e do ensino secundário, da zona centro e norte do país, teve como principal
objectivo analisar a presença de emotional labor em funções de ensino e o
impacto das diferentes dimensões do constructo (job-focused emotional
labor e employee-focused emotional labor) nas diferentes dimensões do
burnout (exaustão emocional, despersonalização e realização pessoal). Para
o efeito, foram aplicados vários questionários à nossa amostra, os quais
permitiram recolher dados que foram analisados à luz das hipóteses
preconizadas. Em termos gerais, os resultados encontrados permitiram
concluir que esta população: a) reporta consideráveis níveis de emotional
labor, nomeadamente, a percepção das regras, normas e padrões de
comportamento (implícitas e explícitas) organizacionais para expressar e
esconder emoções no trabalho; b) evidencia níveis elevados de exigências
emocionais no trabalho; c) recorre mais frequentemente ao deep acting,
enquanto estratégia de regulação emocional no trabalho. Foram ainda
encontradas evidências de que nesta população: i) a necessidade de esconder
emoções negativas se relaciona positivamente com os níveis de burnout
sentidos (exaustão emocional e despersonalização); ii) a necessidade de
expressar emoções positivas relaciona-se negativamente com esta variável,
especialmente com a despersonalização; iii) a necessidade de esconder
emoções negativas é (neste estudo) a dimensão com melhores características
preditivas do burnout, uma vez que foi a única que se relacionou com a
despersonalização e a exaustão emocional de forma positiva e com a
realização de forma negativa; iv) fingir emoções (surface acting) relacionase
positivamente com a despersonalização; v) expressar emoções positivas e
ter uma percepção clara das exigências emocionais no trabalho relacionamse
positivamente com a realização pessoal; vi) a necessidade de expressar
emoções negativas relaciona-se negativamente com a realização pessoal. Por
último, as implicações teóricas e práticas deste estudo são analisadas e
discutidas, bem como são avançadas algumas limitações do mesmo e pistas
para investigações futuras. This study is in the scope of the research on Emotional Labor whose translation to Portuguese approaches the notion of regulation or management of professional emotions in the working context. Since the organizations began to be more worried about their clients’ satisfaction and the impact of their employees’ behaviour on the organizations results (e.g. performance) and the individual results (e.g. quality of life and well-being of their workers) we have witnessed a remarkable rise of interest in this research area. It has caught the attention of different researchers from several domains of Science, namely the Psychology of Work and Organizations as well as Sociology. The present study was done with 199 teachers of 3rd cycle and Secondary courses in the centre and north zones of the country. The main goal of this study was to analyse the presence of emotional labor in the teaching career and the impact of the different dimensions of the construct (job-focused emotional labor and employee-focused emotional labor) in the different dimensions of burnout (emotional exhaustion, depersonalization and personal accomplishment). In order to carry out this study we applied several questionnaires to our sample which allowed the gathering of data, submitted to analysis according to the revealed hypothesis. In general terms, the final results let us conclude that this population: a) holds considerable levels of emotional labor, namely, the implicit and explicit perception of organization rules, norms and patterns of behaviour to express and hide emotions in their workplace; b) gives evidence of high levels of emotional demands at work; c) turns more often to deep acting as an emotional regulation strategy in the workplace. Moreover, we found out evidences that in this population: i) the need to hide negative emotions is related positively to the burnout levels experienced (emotional exhaustion and depersonalization); ii) the need to express positive emotions is related negatively to this variable, especially to depersonalization; iii) the need to hide negative emotions is (in the current study) the dimension with the best predicting characteristics of burnout, since it was the only one which related to depersonalization and emotional exhaustion in a positive way and with personal accomplishment in a negative way; iv) to pretend emotions (surface acting) relates positively to depersonalization; v) to express positive emotions and to have a clear perception of the emotional requests at work both relate positively to the personal accomplishment; vi) the need to express negative emotions relates negatively to personal accomplishment. Finally, the practical and theoretical implications of the study-case are analysed and discussed. We also point out the limitations of the present study, as well as some hints for future research. |
