mais aprofundadamente o processo de conciliação, compatibilização ou
equilíbrio de papéis, exigências e responsabilidades entre o trabalho e a vida
familiar, bem como o papel das organizações e dos líderes neste processo. A
presente investigação, centrada sobre as duas temáticas acima mencionadas,
tão relevantes na sociedade actual e no mundo organizacional, apresenta-se
como um estudo comparativo entre empresas mexicanas e portuguesas. Ao
replicarmos a investigação levada a cabo por Duran (2012), procurámos
descrever, analisar e contribuir para uma maior compreensão e
inteligibilidade da relação entre o estilo de liderança e a conciliação
trabalho-família/família-trabalho. Neste contexto, foi nosso principal
objectivo determinar e identificar os tipos de líderes que melhor se ajustarão
a esta realidade, ou seja, qual o papel que o tipo de liderança exercido (e
percebido pelos seguidores - transaccional e transformacional) tem no
processo de conciliação entre a vida laboral e a vida pessoal dos
colaboradores.
Para o efeito, recorremos a uma amostra de 238 colaboradores de
organizações portuguesas a actuar em diversos sectores de actividade, no
centro e norte do país, tendo sido aplicadas as escalas MLQ-5X, HAS-TFL e
SWING-SSC, traduzidas e adaptadas para português, as quais medem,
respectivamente, o estilo de Liderança percebido (o MLQ-5X mede os
estilos transaccional e transformacional, enquanto o HSA-TFL apenas mede
este último) e a Interacção Trabalho-Família. Os dados obtidos através
destes questionários foram, numa primeira etapa, sujeitos a análises de
correlações, nomeadamente entre os dois estilos de liderança investigados –
o transaccional (TAL) e o transformacional (TFL) – e a Interação Família-
Trabalho e Trabalho-Família, nas suas dimensões negativas (conflito) e
positivas (facilitação). Numa segunda etapa, procurámos investigar em que
medida o estilo de liderança tranformacional se poderia considerar como
moderador da relação entre o estilo de liderança transaccional e a Interação
Trabalho-Família, quer positiva quer negativa, percebida pelos sujeitos. Os
resultados sugerem que, de facto, existem relações significativas entre o
estilo de liderança percebido pelos colaboradores e a interacção, nas suas
dimensões positiva e negativa, que os mesmos experienciam entre os papéis
familiar e laboral que desempenham. Tal como Duran (2012), concluímos
ainda que esta relação é mais saliente quando estudamos a direcção trabalhofamília
da mesma interacção. As implicações práticas e teóricas deste estudo
são também aqui discutidas. Throughout the past few years, many researchers have studied the process of conciliating and/or balancing roles, demands and responsibilities of work and family life, as well as the role of organizations and leaders in this process. This study, focused on the concepts mentioned above, as relevant in today's society as in the organizational world, aims to be a comparative study between Mexican and Portuguese organizations. By replicating the research carried out by Duran (2012), we tried to describe, analyze and contribute to a greater understanding and intelligibility of the relationship between the perceived leadership style and the workfamily/ family-work interaction. In this context, our main objective was to determine and identify the types of leaders that best adjust to this reality, so we could understand which kind of role the leadership style (transactional or transformational) would have in the process of balancing employees’ working and personal lives. For this purpose, we used a sample of 238 employees of Portuguese organizations, working in different fields and located in the center and north of the country. MLQ-5X (which measures the perceived leadership style), HSA-TFL (to measure the transformational leadership) and SWING-SSC (to measure family-work interaction) were applied, after being translated and adapted for Portuguese. The data obtained from these questionnaires were, at first, subject to correlation analyses, particularly between the two leadership styles investigated - the transaction (TAL) and transformational (TFL) – and the Family-Work/Work-Family Interactions, both in their negative (conflict) and positive (facilitation) dimensions. Afterwards, we sought to investigate the extent to which transformational leadership could be considered as a moderator of the relationship between transactional leadership and the Work-Family Interaction, both positive and negative, perceived by the subjects. Results suggest that there are significant relationships between the perceived leadership style and the interaction, both positive and negative, employees experience between family and work roles. Similar to Duran (2012), we conclude that this relationship is even stronger when studying the work-family direction of this interaction. The practical and theoretical implications of this study are also discussed ahead. |
