Liderança têm sido alvo de uma multiplicidade de estudos e investigações.
De acordo com diversas publicações, a Auto-Liderança tem sido apontada
como um possível Substituto de Liderança. O presente projecto de
investigação visa validar um instrumento, que incluiu a escala de Liderança
Transformacional, três domínios da escala de Substitutos de Liderança e a
escala de Auto-Liderança. O desígnio deste estudo é encontrar resultados
psicometricamente significativos das escalas por nós seleccionadas, tendo
por base a literatura que defende que estes três modelos distintos estão interligados.
A amostra seleccionada abrangeu sujeitos da área da Saúde:
Enfermeiros e Delegados de Informação Médica (D.I.M).
De acordo com os resultados encontrados, ainda que as partes
referentes à Liderança Transformacional (α= .954) e à Auto-Liderança (α=
.911) tenham revelado valores estatisticamente significativos e uma
consistência interna aceitável, não nos foi possível encontrar
correspondência ao nível da distribuição dos itens nas dimensões propostas
pelos autores de base. No que toca aos Substitutos de Liderança, não
encontramos quaisquer resultados que corroborassem as teorias apresentadas
pelos autores de base.
Relativamente à Liderança Transformacional, se nos relembrarmos
que esta escala era apenas uma das partes de um questionário justifica-se o
facto de todos os itens saturarem no mesmo factor.
Quanto aos Substitutos de Liderança, podemos observar que as
dimensões utilizadas no presente estudo não possuem validade psicométrica
que permitam a sua utilização para a prossecução dos estudos, o próprio
instrumento, tal como se encontra formulado, não confere um nível de
fiabilidade que permita encontrar as dimensões mais gerais da escala,
nomeadamente, características individuais, características da tarefa e
características da organização, nem as dimensões por nós seleccionadas.
No que diz respeito à Auto-Liderança, apesar dos valores de
consistência interna encontrados serem bastante elevados, não conseguimos
encontrar as três categorias sugeridas pelos autores seminais, nem as nove
sub-escalas/sub-dimensões. Contudo, ainda que não tenhamos alcançado as
sub-escalas, defrontámo-nos com itens que saturaram no mesmo factor e que
pertenciam à sub-escala proposta pela literatura.
Concluímos que existe efectivamente uma inter-ligação entre os três
modelos de Liderança. Pois, se tivermos perante um líder com capacidades
transformacionais, que consegue inspirar os seus subordinados, que lhes
proporcione espaço para eles trabalharem autonomamente, torna-se evidente
que estes colaboradores vão necessariamente funcionar com indivíduos que
potenciam a acção do líder, funcionando portanto como Substitutos de
Liderança. E se estes sujeitos forem orientados para uma forma de trabalho
autónoma, onde não seja necessário uma supervisão permanente, estaremos
então diante de sujeitos auto-liderados, que funcionam como Substitutos de
Liderança. Apesar de trabalhem autonomamente, têm sempre incutidos os
valores comuns à organização, os objectivos e metas do grupo de trabalho
em que se inserem. In the last few years, the Transformational Leadership and Substitutes for Leadership have been target of a multiplicity of studies and investigations. According to several publications, Self-Leadership has been identified as a possible Substitute for Leadership. Therefore, this research project aims to validate a tool, where we include the scale of Transformational Leadership, three domains of the scale for Substitutes for Leadership and Self-Leadership scale. The purpose of this study is to find psychometrically meaningful results of the scales selected by us, based on the literature supporting the idea that these three distinct models are interlinked. The sample selected, covered health area subjects: Nurses and Medical Information Officers. According to the results, even if the parties relating to the Transformational Leadership (α = .954) and Self-Leadership (α = .911) had shown statistically significant values and an acceptable reliability, we could not find the correspondence on the distribution of items in the scale proposed by the authors base. As regards the Substitutes for Leadership, we did not find any results that corroborate the theories presented by the authors base. With regard to transformational leadership, if we remind ourselves that this scale was only one part of a questionnaire is justified that saturate all the items in the same factor. Regarding Substitutes of Leadership, we can observe that the dimensions used in this study do not have psychometric validity that allows its use for further studies, the instrument itself, as it is formulated, does not confer a level of reliability that allows finding the broader dimensions of the scale, namely, individual characteristics, task features and characteristics of the organization, nor even the dimensions we selected. Regarding the Self-Leadership, despite the internal consistency values found are very high, we could not find the three categories suggested by seminal authors, nor the nine sub-dimensions. However, although we have not reached the sub-scales, we are confronted with items that have saturated the same factor belonging to the sub-scale proposed in the literature. We conclude that there is indeed an inter-connection between the three models of leadership. Thus, if we face a leader with transformational skills that can inspire their subordinates to give them space for them to work independently, it becomes clear that these employees will necessarily work with individuals that enhance the action of the leader, thus functioning as Substitutes for Leadership. If these subjects are moving towards a form of autonomous work, which need not be constantly monitored, we are then faced with subject self-led, which acts as Substitutes for Leadership. Although work autonomously, have always instilled the values common to the organization, objectives and goals of the workgroup in which they operate. |
