Abstract: With the increasing appreciation of groups in organizations, trying to understand what makes an effective team has become the object of study in several areas. Based on an IMOI approach (Input, Mediator, Output, Input), this study aimed to analyze the influence of intragroup conflict on group effectiveness, considering group trust as a mediator variable. In this sense, we carried out an empirical study focusing on 82 work teams, belonging to 57 organizations from different sectors of activity (services, industrial, associative and agricultural). We used a questionnaire survey as a method of data collection. The formulated hypotheses were tested, at the group level, through multiple regression analysis with mediation. The results revealed a negative relation of the intragroup conflict with the trust and with the group effectiveness. In turn, we verified that trust was positively related to group effectiveness, in the criteria under analysis (performance, group viability, improvement of group processes and quality of group experience). Group trust fully mediated the relationship between conflict and group effectiveness, with the exception of the quality of the group experience, for which partial mediations were obtained. These results reinforce the existing literature that warns of the potentially harmful effects of conflict in teams. At the same time, it suggests the importance of encouraging group trust as a strategy to increase team effectiveness.
Com a crescente valorização dos grupos nas organizações, tentar perceber o que forma uma equipa eficaz tornou-se objeto de estudo de diversas áreas. Tendo como base uma abordagem de tipo IMOI (Input, Mediador, Output, Input) o presente trabalho teve como objetivo analisar a influência do conflito intragrupal na eficácia grupal, considerando a confiança grupal como variável mediadora. Neste sentido, realizamos um estudo empírico incidindo sobre 82 equipas de trabalho, pertencentes a 57 organizações de diversos setores de atividade (serviços, industrial, associativo e agrícola). Recorremos ao inquérito por questionário enquanto método de recolha de dados. As hipóteses formuladas foram testadas, ao nível grupal, através da análise de regressão múltipla com mediação. Os resultados revelaram uma relação negativa do conflito intragrupal com a confiança e com a eficácia grupal. Por sua vez, verificamos que a confiança se relacionou positivamente com a eficácia grupal, nos critérios em análise (desempenho, viabilidade grupal, melhoria dos processos de grupo e qualidade da experiência grupal). A confiança grupal mediou totalmente a relação entre o conflito e a eficácia grupal, com exceção da qualidade da experiência grupal, relativamente à qual se obtiveram mediações parciais. Estes resultados vêm reforçar a literatura existente que alerta para os potenciais efeitos nefastos do conflito nas equipas. Paralelamente, sugere-nos a relevância do estímulo da confiança grupal enquanto estratégia para aumentar a eficácia da equipa.
